保險代理人職業(yè)成熟度及提升策略

【摘要】:近年來,我國保險業(yè)發(fā)展迅猛,2013年我國為世界第四大保險市場,是世界最具潛力的新興保險地區(qū)之一,巨大的市場提高了保險從業(yè)人員的素質(zhì)要求。由于我國保險代理人制度起步較晚,保險代理人群體存在個人素質(zhì)不高,缺乏職業(yè)素養(yǎng)以及缺乏信用等問題,直接影響著保險公司的形象與保險行業(yè)的發(fā)展。在保險業(yè)蓬勃發(fā)展的今天,提高保險代理人素質(zhì),篩選優(yōu)秀保險代理人是規(guī)范保險市場的因素,是保險公司提高競爭力的關(guān)鍵。 本研究在綜述相關(guān)文獻基礎(chǔ)上,運用文獻法、訪談法等研究方法,確定測量保險代理人職業(yè)成熟度的維度,設(shè)計關(guān)于保險代理人群體的測量工具。從保險代理人職業(yè)領(lǐng)域特殊性出發(fā),考察了部分省級、市級保險公司保險代理人職業(yè)成熟度的現(xiàn)狀及特點?偨Y(jié)出保險代理人職業(yè)成熟度各維度的特點以及各個體人口特征因素與其職業(yè)成熟度水平的關(guān)系,實證研究的結(jié)果表明: 1、保險代理人職業(yè)成熟度是一個由多成分夠成的結(jié)構(gòu)。保險代理人群體的職業(yè)成熟度各維度中職業(yè)角色認知、組織適應(yīng)能力和情緒控制能力維度得分較低,職業(yè)情感和崗位勝任能力維度得分較高。 2、保險代理人群體女性職業(yè)成熟度比男性高。 3、得到過獎勵的代理人比沒有得到過獎勵的代理人職業(yè)成熟度高、從事保險代理人工作時間越長者職業(yè)成熟度越高。 4、年齡與學歷對保險代理人職業(yè)成熟度無相關(guān)關(guān)系。 5、保險代理人在職業(yè)成熟度上存在的最主要的問題是:代理人主體意識欠缺,內(nèi)在動力不足,選拔和培訓機制不完善。 本研究所取得的一些研究結(jié)論對保險代理人職業(yè)指導具有重要的實踐價值。在未來對保險代理人的職業(yè)培養(yǎng)中,首先,要注重保險代理人的職業(yè)道德和信念的培養(yǎng),制定恰當標準,提高多種能力。其次,要增強主體意識,激發(fā)內(nèi)在動力。第三,完善選拔機制,提高準入門檻。第四,改善培訓機制,促進專業(yè)發(fā)展。第五,引入激勵機制,創(chuàng)造良好環(huán)境。
[Abstract]:In recent years, China's insurance industry has developed rapidly. In 2013, China is the fourth largest insurance market in the world, and is one of the most potential emerging insurance regions in the world. The huge market has improved the quality requirements of insurance practitioners. Due to the late start of insurance agent system in our country, the personal quality of insurance agent group is not high, the lack of professional literacy and lack of credit, which directly affect the image of insurance company and the development of insurance industry. In today's insurance industry, improving the quality of insurance agents and selecting excellent insurance agents are the key factors to standardize the insurance market and to improve the competitiveness of insurance companies. On the basis of summarizing the relevant literature, this study uses the methods of literature and interview to determine the dimensions of measuring the professional maturity of insurance agents, and designs a measurement tool about insurance agents' population. Based on the particularity of insurance agent's occupation field, the present situation and characteristics of insurance agent's professional maturity in some provincial and municipal insurance companies are investigated. This paper summarizes the characteristics of insurance agents' career maturity in different dimensions and the relationship between individual demographic characteristics and their professional maturity levels. The empirical results show that: Insurance agent career maturity is a multi-component structure. The occupational role cognition, organizational adaptability and emotional control ability of insurance agent group are lower in each dimension of career maturity, and higher in occupational emotion and post competence. 2, the insurance agent group female career maturity is higher than the male. (3) the agents who have been rewarded have higher professional maturity than those who have not been rewarded, and the older the working hours are, the more mature the insurance agents are. 4. There is no correlation between age and academic background on insurance agent's career maturity. 5. The main problems of insurance agent in career maturity are: lack of agent's subjective consciousness, lack of internal motive force, imperfect selection and training mechanism. Some conclusions obtained in this study have important practical value for insurance agent career guidance. In the future, we should pay attention to the cultivation of insurance agent's professional ethics and belief, establish appropriate standards and improve many kinds of abilities. Secondly, we should strengthen the consciousness of the subject and stimulate the inner motive force. Third, perfect the selection mechanism and raise the entry threshold. Fourth, improve the training mechanism and promote professional development. Fifth, the introduction of incentive mechanisms to create a good environment.
