【摘要】:近年來,在基礎(chǔ)設(shè)施投資力度日益加大背景下,工程項目團(tuán)隊作為建設(shè)企業(yè)經(jīng)營發(fā)展的源頭,在為國家經(jīng)濟(jì)帶來巨大產(chǎn)業(yè)帶動的同時,也為自身創(chuàng)造了巨大的發(fā)展空間,而企業(yè)組織內(nèi)部管理水平確是決定其本身的盈利能力和運行狀況的關(guān)鍵。本論文引入企業(yè)高管團(tuán)隊行為整合概念,運用行為過程視角對建設(shè)項目團(tuán)隊合作中協(xié)作交流、矛盾沖突解決進(jìn)行評判,以檢驗項目團(tuán)隊成員在領(lǐng)導(dǎo)者有效管理模式下的團(tuán)隊整體協(xié)作行為的整體性程度,間接反映建設(shè)項目團(tuán)隊管理水平。行為整合概念是Hambrick提出并用于描述企業(yè)高管團(tuán)隊運作狀況的整體化變量,反映團(tuán)隊成員之間相互交流與合作傾向程度。通過借鑒企業(yè)高管團(tuán)隊行為整合測量思想,本文率先將該概念引入建設(shè)項目團(tuán)隊,采用結(jié)構(gòu)方程模型建立建設(shè)項目團(tuán)隊行為整合的跨界面協(xié)作、良性沖突、信息共享三維度、十二個指標(biāo)的二階測量模型,利用樣本數(shù)據(jù)對測量模型有效性進(jìn)行實證檢驗。根據(jù)二階模型和獨立模型擬合數(shù)據(jù)對比,二階模型整體擬合程度比獨立模型好,能合理可靠的度量項目團(tuán)隊整體氛圍,有助于建設(shè)項目團(tuán)隊行為整合實證研究的展開。在解決關(guān)鍵性的建設(shè)項目團(tuán)隊行為整合測量問題后,本文重點分析管理者領(lǐng)導(dǎo)風(fēng)格對團(tuán)隊整體協(xié)作行為的影響,實證分析表明變革型領(lǐng)導(dǎo)和交易型領(lǐng)導(dǎo)均對建設(shè)團(tuán)隊行為整合產(chǎn)生正向影響。緊接著本文用線性回歸模型和結(jié)構(gòu)方程模型相結(jié)合方式,檢驗團(tuán)隊內(nèi)部社會資本、組織公平分別作為團(tuán)隊成員信任合作的聚類感知變量和公平氛圍感知變量在領(lǐng)導(dǎo)風(fēng)格和團(tuán)隊行為整合之間的調(diào)節(jié)效應(yīng),結(jié)果顯示,團(tuán)隊內(nèi)部社會資本在領(lǐng)導(dǎo)風(fēng)格與團(tuán)隊行為整合之間均存在正向調(diào)節(jié)效應(yīng),而組織公平感知則不存在調(diào)節(jié)作用。本文圍繞建設(shè)項目團(tuán)隊行為整合概念展開研究,是對企業(yè)高管團(tuán)隊行為整合概念及傳統(tǒng)建設(shè)項目管理研究的擴(kuò)展和延伸,具有重要的理論和現(xiàn)實意義。
[Abstract]:In recent years, under the background of increasing investment in infrastructure, the engineering project team, as the source of the management and development of the construction enterprise, has created a huge development space for itself while bringing a huge industrial impetus to the national economy. The internal management level of enterprise organization is the key to determine its own profitability and operation. This paper introduces the concept of corporate executive team behavior integration and uses the behavioral process perspective to cooperate and communicate in the construction project team cooperation. Conflict resolution is evaluated to test the integrity of team members' overall collaborative behavior under effective leadership management. The concept of behavioral integration is an integral variable proposed by Hambrick and used to describe the performance of the executive team. Reflecting the degree of mutual communication and cooperation among team members, this paper introduces this concept into the construction project team by learning from the measurement of executive team behavior. The second order measurement model of cross-interface collaboration, benign conflict, three-dimensional information sharing, and twelve indicators was established by using structural equation model. According to the comparison of fitting data between the second order model and the independent model, the whole fitting degree of the second order model is better than that of the independent model, which can reasonably and reliably measure the overall atmosphere of the project team. After solving the key problem of measuring the behavior integration of the construction project team, this paper focuses on the impact of managers' leadership style on the overall cooperative behavior of the team. The empirical analysis shows that both transformational leadership and transactional leadership have a positive impact on the integration of team behavior. Then this paper uses linear regression model and structural equation model to test the internal social capital of the team. Organizational fairness is the regulatory effect of cluster perception variable and fair atmosphere perception variable on the integration of leadership style and team behavior, respectively. There is a positive regulatory effect between the social capital of the team and the integration of the leadership style and the team behavior, while the perception of organizational fairness does not. This paper focuses on the concept of the integration of the behavior of the construction project team. It is an extension and extension of the concept of executive team behavior integration and traditional construction project management, which has important theoretical and practical significance.
