軟件外包技術(shù)員工工作嵌入、組織承諾與離職傾向的關(guān)系研究

【摘要】:目前,如何降低離職傾向、留住現(xiàn)有員工,已成為我國軟件外包企業(yè)最重要的人力資源管理問題。本研究在國內(nèi)外研究的基礎(chǔ)上,選取國內(nèi)大型軟件外包企業(yè)的368名技術(shù)員工為研究對(duì)象,采用工作嵌入問卷、組織承諾量表和離職傾向量表進(jìn)行調(diào)查研究,旨在探索軟件外包技術(shù)員工的離職傾向現(xiàn)狀,以及工作嵌入和組織承諾對(duì)離職傾向的影響作用。研究采用SPSS16.0軟件,運(yùn)用描述性統(tǒng)計(jì)、方差分析、相關(guān)分析、回歸分析和中介效應(yīng)檢驗(yàn)等方法,進(jìn)行統(tǒng)計(jì)分析,得出以下研究結(jié)論: (1)軟件外包技術(shù)員工工作嵌入、組織承諾、離職傾向在部分人口統(tǒng)計(jì)學(xué)變量上存在顯著差異; (2)軟件外包技術(shù)員工工作嵌入與離職傾向呈顯著負(fù)相關(guān),且工作嵌入的組織聯(lián)結(jié)、組織匹配和組織犧牲三個(gè)維度對(duì)離職傾向具有負(fù)向預(yù)測作用; (3)軟件外包技術(shù)員工組織承諾與離職傾向呈顯著負(fù)相關(guān),且組織承諾的情感承諾維度對(duì)離職傾向具有負(fù)向預(yù)測作用; (4)軟件外包技術(shù)員工工作嵌入與組織承諾呈顯著正相關(guān),且工作嵌入的組織聯(lián)結(jié)、組織匹配和組織犧牲三個(gè)維度對(duì)組織承諾具有正向預(yù)測作用; (5)軟件外包技術(shù)員工組織承諾在工作嵌入對(duì)離職傾向的影響中起部分中介作用,情感承諾部分中介了組織匹配和組織犧牲對(duì)離職傾向的影響作用。
[Abstract]:At present, how to reduce turnover intention and retain existing staff has become the most important human resource management problem in Chinese software outsourcing enterprises. Based on the research at home and abroad, 368 technical employees of domestic large software outsourcing enterprises were selected as the research objects. The questionnaire of job embedding, organizational commitment scale and turnover intention scale were used to investigate and study. The purpose of this paper is to explore the current situation of turnover intention of employees in software outsourcing technology and the influence of job embedding and organizational commitment on turnover intention. Using SPSS16.0 software, using descriptive statistics, variance analysis, correlation analysis, regression analysis and intermediary effect test, statistical analysis is carried out, and the following conclusions are obtained: (1) there are significant differences in some demographic variables among the employees of software outsourcing technology, such as job embedding, organizational commitment and turnover intention; (2) there is a significant negative correlation between job embedding and turnover intention, and the organizational connection, organizational matching and organizational sacrifice have a negative predictive effect on turnover intention; 3) the organizational commitment and turnover intention of software outsourcing technical staff are negatively correlated, and the affective commitment dimension of organizational commitment has a negative predictive effect on turnover intention; (4) there is a significant positive correlation between work embedding and organizational commitment, and the organizational connection of work embedding, organizational matching and organizational sacrifice have positive predictive effects on organizational commitment. 5) the organizational commitment of employees in software outsourcing technology plays a part of intermediary role in the influence of job embedding on turnover intention, while emotional commitment partly mediates the influence of organizational matching and organizational sacrifice on turnover intention.
